- This dissertation is aimed at 1) better understanding the dynamics of principal turnover, and 2) identifying policy-level interventions. To do so, it broadly examines turnover as a risk determined through the interaction of individual and organizational preferences. Three stand-alone papers examine principal turnover utilizing a comprehensive dataset covering every certified position in Texas over a 17-year period, primarily using discrete time hazard modeling. Paper 1 estimates how push and pull factors influence principal turnover behaviors, demonstrating that principal turnover preferences are influenced by both satisfaction and opportunity and that this relationship is co-dependent. Paper 2 examines how comparative reference points alter preferences, by estimating how satisfaction with salary is moderated by internal and external wage dispersion. Paper 3 examines how shocks in working conditions reveal preferences, by examining how rapid demographic change alters turnover behaviors. Results offer several implications for understanding how principal turnover operates broadly, as well as serve to identify specific policy levers that may alter the current trends of turnover.
